EXECUTIVE SUMMARY

Management is the soul of an organization. Organizations have been

using their departments in carrying out the policies and procedures set by

the management. In order to address the challenges of MODERN

BUSSINESS era, the organizations use their all departments as a tool. Also

to cater the needs of employees, to make them successful in the

organization and to enhance the capabilities of the organizations and also

to get maximum output from the workers and the team members. All

departments have helped the organizations in their success very much.

This project is an effort to investigate & evaluate the

IMPLEMENTATION OF MANAGEMENT FUNCTIONS in all departments of

MASTER PLASTIC PACK (PUB) LTD. It is a very reputed organization in

the field of PLASTIC PACKING PRODUCTS.

Being pioneers and market leaders in world class SANITARY

FITTINGS , BATHROOM ACCESSORIES , WALL TILES and then

introduced CERAMIC GRANITE / PORCELAIN , MOSAIC , FLOOR ,WALL

& ROOF range of tiles . This range based on future technology, is being

launched for the first time in the world. A pride not only for MASTER but for

the entire nation, this new addition will revolutionize the life and life style of

our people.

INTRODUCTION
FOUNDATION
OF

MASTER GROUP OF INDUSTIES


The Master Group of Companies Gujranwala Pakistan is an adored
name. This Group of Industries was founded in the year 1982 with the
establishment of a small unit manufacturing high quality sanitary
fittings. With clarity of concepts, the target at that time was to provide
the customers with well furnished bathrooms containing all the facilities
of the modern age. This first unit was named as Master Sanitary
Fittings. Since that time, the group has undergone unprecedented
development. The major milestone in this journey was the establishment
of Master Tiles in the year 1995. In 2003, this group launched another
venture with the name Master Plastic Pack. Today, this group is the
leading group of Industries with five different units currently in operation
in the region. This group has given a new identity to the Gujranwala
district and is a source of pride for the people of this region.

This group has endeavoured to build Pakistan’s image as semi


industrial state on the global canvas. In a short span of 26 years, this
group has launched five successful ventures. These five ventures are
not only serving the domestic needs but also have bright prospects for
exporting its products to the neighbouring countries in particular and to
the rest of the world in particular. This group of companies has played a
major in making Pakistan self-sufficient in the fields of sanitary fittings,
ceramics, granite tiles, bathroom accessories, baby diapers and
ballpoint pens.

The latest development in this field has been the establishment
of a plastic films factory. This last launch has been given the name of
Master Plastic Pack Ltd. Master Plastic Pack aims at manufacturing of co-
extruded Cast Polypropylene (CPP) Films. CPP is the key need of all
packing industry irrespective of its product definition. Since its
establishment, the company has been making rapid progress and has
earned a name among the top plastic films manufacturing of the region.

We have the goal to serve maximum industrial requirements of Pakistan

irrespective of their particular nature. We offer our products that are

attractive because of their quality and cost effectiveness. As a

competitive market, converters need quick decision to provide better

advantage to their customers.

extra value for them through comprehensive and in-depth studies of

The CEO of Master Plastic Pack Limited is Sheikh Pervez Iqbal.
He has a vast experience of handling CPP plants. He is guiding
his management of the company from the front. The managers
consult him in all important matters regarding the operations of

The General Manager of the company is Mr. Izhar Ahmad Khan.
His qualification is MBA. He is a very dynamic man and is very
much dedicated to his profession. He is a graduate of the IBA
Karachi. He has played a key role in the setting up of the plant.

Since the production is low than the full capacity of the plant,
so the work is done in only shift operation from 9 a.m. to 7
p.m.

MANAGEMENT FUNCTIONS

1. PLANNING
MASTER’S Management starts with planning. They always say that
Good management starts with good planning.

Without a plan MASTER could never succeed. Every organization may


make it as a flash-in-the-pan, an overnight sensation, but you will
never have the track record of accomplishments of which success is
made.

First of all, Figure out what your goal is (or listen when your boss tells
you). Then figure out the best way to get there.

• What resources does MASTER have?

• What can MASTER get?

• Compare strengths and weaknesses of individuals and other


resources.

• Will putting four workers on a task that takes 14 hours cost less
than renting a machine that can do the same task with one worker in 6
hours?

• If you change the first shift from an 8 AM start to a 10 AM start, can


they handle the early evening rush so you don't have to hire an extra
person for the second shift?

• They always look at all the probable scenarios. Plan for them.
Figure out the worst possible scenario and plan for that too. Evaluate
their different plans and develop what, in their best judgment, will work
the best and what organization will do if it doesn't.

2. ORGANIZING

Now the organization has a plan, it has to make it happen..

• Is everything ready ahead of their group so the right stuff will


get to their group at the right time?

• Is their group prepared to do its part of the plan?

• Is the downstream organization ready for what their group will


deliver and when it will arrive?

• Are the workers trained?

• Are they motivated?

• Are there spare parts available for the equipment?

• Has purchasing ordered the material?

• Is it the right stuff?

• Will it get here on the appropriate schedule?

• Do the work make sure everything needed to execute the plan is


ready to go, or will be when it is needed. Check back to make sure
that everyone understands their role and the importance of their role
to the overall success.

3. LEADING
Now flip the "ON" switch. Tell people what they need to do.

• They know which section is working well?

• Which piece and when?

• They know when to come in?

• What to start?

• When to stop again?

• Do you have the right number of workers in each department?

4. CONTROLLING

Now that organization has everything moving, it has to keep an


eye on things. Make sure everything is going according to the
plan. When it isn't going according to plan, they need to step in
and adjust the plan.

Problems will come up. Someone will get sick. A part won't be
delivered on time. That is why they developed a contingency plan
in the first place. The manager, have to be always aware of what's
going on so he / she can make the required adjustments.

Manager of HRM Department: Mr. SHAFIQ

The HR department is considered to be the backbone of an


organization. If it works in compliance with the goals of the
organization, it can do the best job towards the organization. The
HR Department must be up-to-date and works in relation with the
management to maintain the human resource that is fully capable

mentally as well as physically to do the job. The HR owes its
primary responsibility to give the energetic employees to the
management in the best interest of the organization.

Strict policies are followed in HR Department of every


organization. It means that traditional approach is implemented
here .The control of the employee’s vests strictly in the hands of
the management .All decisions are taken by the central authority.
So the style of the management is autocratic.

“HRM is the process of acquiring training, appraising and


compensating employees and attending to their labor relations,
health and safety and fairness concerns”.

About The HR Department


MR. SHAFIQ, the manager of the department is a very cooperative and
realistic man. The information provided by him clearly reflects the
organization’s culture and rules and regulations. He provided us the
following information.

We provide the medical facility to the employees who are working in our
organization and they are performing their duties for the Goodwill of our
organization.
• The decision making process in our organization is totally centralized
that means the employees are not involved in the decision process.
• Rules and regulations are very strict and must be obeyed by all the
employees simultaneously.
• If there is a violation of rules then there may be some kind of
punishment for the employees.
• Employees are sometimes appreciated if they suggest some good
amendments.
• We have proper training system for the orientation of the new
employees which are fully unaware of their duties.
• There is no any kind of incentives for the employees of the
organization but they are compensated when they perform overtime duties.
• There is no transportation facility for the employees but employees
are facilitated with TA/DA and other transport facilities for the business
operations of the organization.
• No parties and functions are held in the organization.

According to our point of view the HRM department of this organization is not
as much effective as it should be. The employees are not satisfied with the
salary package and facilities offered by the organization. There is lack of self
motivation in the employees as they are not free to perform the duties with
their own consent.

1. POLITICAL
It is the policy of the MASTER’S to strictly comply with all laws
and regulations relevant to their activities. They participate in
discussions on legislation and regulations between national
organizations, government representatives, industry, the scientific
world and consumer associations. They also apply this policy to
environment related matters.

In doing so, they cooperate with legislators through local


industry associations in order to promote laws and regulations in
the field of environment which are reasonable, rational, realistic,
applicable and enforceable. They oppose unjustified bans and any
other discriminatory measures.

This applies also to environmental issues.

2. ECONOMIC
MASTER respects the economy and is committed to economically
sound business practices throughout the country, thus taking into
account the need to walk with economy.

This commitment is put into practice by considering local legal
requirements as a minimum standard. If these do not exist, their
internal rules, adjusted to local conditions, apply.

The MASTER is a national company so the economic conditions


couldn’t beat it because of a huge structure. The only economic
problem it face is that the people don’t know its home country so
whenever boycott occurs of imported goods, MASTER suffers
because all their raw material come from abroad.

3. SOCIAL
Master is taking measures for well being of country

Manufacturing products under hygienic environment so that saving


people from unhygienic products and polluted environment.

Along with this they change the chemicals of their product to


create a new

product.

They hire their employees locally (Pakistan) because they want


to decrease

unemployment from Pakistan.

4. TECHNOLOGICAL
MASTER has strong believe on innovations. They think that no one
organization can survive in the market until it is innovative. So for
this purpose MASTER has its own innovation means R&D
department in the organization

So it is using high level technology for the betterment of its
industry as well for benefit of human beings working in production
field with the aim of improving attributes of tiles such as quality,
size, categories so that there will be ease of processing and
production.

Master is adopting the different strategies to create change in


design, color and packaging of its products.

R n D is one of the important departments of MASTER as it deals


with all the research and development work. In the existing
competition among the industries it is very difficult to survive in the
market so the MASTER for having modifications and innovations in
the products maintain a separate department which done all the
related research as the product demand, the wants and need of
people, the target market, the innovations demand by people and
the competitors strategies to capture market.

BCG MATRIX
This is a method used to evaluate the performance of the organization
on the basis of its growth rate and market share. This method was

introduced by the Boston Consultant Group. On the basis of this
evaluation method, organizations are classified into four categories.
These categories are:

• STARS
• CASH COWS
• QUESTION MARKS
• DOGS

STARS
Stars are high growth businesses or products competing in markets
where they are relatively strong compared with the competition. Often
they need heavy investment to sustain their growth. Eventually their

growth will slow and, assuming they maintain their relative market
share, will become cash cows.

CASH COWS
Cash cows are low-growth businesses or products with a relatively high
market share. These are mature, successful businesses with relatively
little need for investment. They need to be managed for continued
profit - so that they continue to generate the strong cash flows that the
company needs for its Stars.

QUESTION MARKS
Question marks are businesses or products with low market share but
which operate in higher growth markets. This suggests that they have
potential, but may require substantial investment in order to grow
market share at the expense of more powerful competitors.
Management has to think hard about "question marks"; which ones
should they invest in? Which ones should they allow to fail or shrink?

DOGS
Unsurprisingly, the term "dogs" refers to businesses or products that
have low relative share in unattractive, low-growth markets. Dogs
may generate enough cash to break-even, but they are rarely, if ever,
worth investing in

After detailed study of Master Plastic Pack industry we have concluded


that it falls in the QUESTION MARK Category. This is because that the
production of this organization is increasing by 15 % annually but the
market share of this organization is low as compared to its
competitors.

Goodwill of the Organization

Master Group of Companies has earned a name among the top


organizations of Pakistan. This group is one of the largest industrial
groups in the whole region. The products of Master Group are generally
considered as a sign of quality by the people of Pakistan.

Organizational Culture

The organizational culture means a system of shared meanings and


common beliefs held by the organizational members that determines,
to a large degree, how they act towards each other. It includes the
values, symbols, rituals, myths and practices within the organization.

The organizational culture affects all the four functions of the


manager i.e. Planning, Organizing, Leading and Controlling. It
determines the degree of risk which the plans should contain, how
much autonomy should be designed into employee’s job, the degree
to which the department managers interact with each other, what
leadership styles are appropriate etc.

Organizational cultures are of two types; strong and weak. A strong


culture is one in which key values are deeply held and widely held and
have strong influence on the organizational members. A strong
culture creates stronger employee commitment to the organization
and fosters higher organizational performance by instilling and
promoting employee initiative.

The organizational culture which we observed at Master Plastic Pack
does not seem to meet the definition of the strong culture. Though the
size of the organization is small and also the organization is still new,
there are visible lapses in the organizational culture. Few examples of
this which we closely observed are:

• The organization focuses on documentation rather than


encouraging the managers for some useful changes.
• Creative decisions and risks are not encouraged.
• Extensive rules and regulations exist for all levels of employees.
• Productivity is valued over employee morale.
• Employees are encouraged to stay in their own departments.
• There are no rewards for the employees for doing some good
jobs for the organization.
• It seems to be lack of team-work within the employees due to
strictness of the rules and regulations.
• There is no formal socialization of the employees, no rituals
within the organization.

Role of the Managers

A manager is a person who works with and through others by


coordinating and overseeing their activities to achieve the
organizational goals in an effective and efficient manner.

There are four functions of managers in an organization. These


are;

• Organizing
• Leading
• Controlling
There are three levels of manager i.e. Top level manager, Middle
level managers and First level managers. In a traditional
organization, the top level managers are responsible for decision
making that affect the whole organization; the first level managers
govern the activities of the non-managerial employees while the
middle level managers act as a bridge between the top and the
first level managers.

At Master Plastic Pack, the managers are very professional and


energetic. They are:

Decision Making

Decision making in the firm is highly centralized and the owner is


all in all. The management has not been given the freedom to
make major decision own their own.

Only the Marketing Manager has some decision making powers
about deciding prices with the customers. Even he is not fully free
and has to consult the owner in major dealings.

The management has to consult the owner or the members of the


board of directors in even the routine matters of the employees.

The owner is very strict decision maker and he sometimes doesn’t


care for the valuable suggestions of the specialized staff as well
and prefers his own thoughts.

Most of the decisions of the management are not accepted as the


owner thinks that he himself has enough experience to decide
these matters.

STRENGTHS
• This department is headed by a professional manager who is very
much dedicated to his work.

• The marketing team is covering almost all the Punjab area.

• Due to the efforts of this department, the sales are increasing by


15% annually.

• The department is still moving upward and the sales are


expected to increase in the future.

• The plant of production department is brand new and produces


high quality plastic films.
• The production department has advanced vacuum system
imported from Italy with the latest technology.
• Since the department consists of automatic machines and there
is no need for large number of laborers.
• The quality of the plastic films is continuously checked by
qualified professionals.
• The finance department is headed by qualified professional so
the resources are managed and allocated properly.
• This department is also directly guided by CEO which increases
the efficiency more.

• Finance department has enough funds to fulfil its current
financial liabilities and to make advance payments for its raw material
purchase.
• The organization has not to pay interest charges and most of the
payments are made by the finance of the owners.

WEAKNESSES
• The marketing team consists of only 10 employees which are
insufficient to cover the whole market.
• The marketing managers are not paid any commission but are
working on fixed salaries.
• The in charge of the production department is a DAE (diploma of
associate engineering instead of a B.Sc. engineer.
• Due problem of electricity there is large consumption of gas and
oil which result in the heavy cost of production.

• Machine parts are not available in the Pakistan as the whole
plant has been imported.
• There is large wastage of raw material due to breakdown of
electricity.
• The production is low as compared to the capacity of the plant.
• This department is facing problems due to shortage of funds and
they cannot import raw material on large scale to create strategic
reserves stocks.
• This department has not been able to fulfil its commitments with
the banks due to which the organization has failed to develop
credibility of banks.
• This department is not given autonomy to decide on major
financial issue and is mostly interrupted unnecessarily by the owners.
• This department is run only by 3 persons; one is the finance
manager and two clerks who are not appropriately qualified and also
lack good communication skills.
• There is no incentive for the employees. The salary package is
fixed for all the members of organization.
• Decision making is totally centralized.
• Employees are not allowed to involve innovative and risky tasks.
• Employees are not satisfied.
• Rules are not implemented on all the employees simultaneously.

OPPORTUNITIES
• The marketing department of Master has bright prospects for
increasing sales due to absence of competitors in Punjab.

Master Plastic Pack limited is running as a good


organization and has solid records throughout its life period. After
conducting a detailed study of this organization we have drawn the
following conclusions. Master Plastic Pack Limited is potentially a
strong organization.

There are bright prospects for higher growth. The


managers in this organization are very much committed to their
work and are aspiring to contribute to the progress of this
organization but they are not given proper autonomy. The

management functions are not properly implemented. The
organizational culture is weak and there is still room for
improvement. The organization is facing financial problems but the
banks are not willing to give loans to this organization because of
it bad reputation in repayment of loans. There is too much
interruption of the CEO in the routine affairs of the managers. The
low level employees in the production department are not
specialized. The organization is not functioning according to its
true potential.

There is lack of corporate vision in Master group of


industries because they just focus on Business level strategy. Also
there is no utilization of resources. There is also lack of functional
level strategies like there is no proper HR department although
they are working in different business units. They pay no attention
to information technology and the proper information system is
missing in Master group of industries. These are some obstacles
which are creating hurdles in the way of progress. If this group of
companies removes these obstacles then it can grow rapidly and
can ensure survival in the long run.

RECOMMENDATIONS

• The organizational culture should be made stronger as there is a


lot of room for improvement.
• The owner of the firm should change the way of his thinking.
• Employees should always be encouraged.

• The employees of the organization seem to be dissatisfied with
their salaries. The salaries have to be increased according to their
performance to retain them in the organization otherwise they will
leave the organization in case they are offered a better salary
package in any other organization.
• The raw material which the organization is importing from
Singapore and Belgium is now also produced in India and is
offered at a very low price as compared to the other countries.
