Abstract

The focus of this study is about determining the employees behavior through
different aspects that affect their behavior toward work and in the organizational itself
and the behavioral management of an organization.
The theories used in this study are concerning about employees behavior,
organizational management, stress and counseling, communication, motivation, and
punishment and discipline.
To come up with this study, the researcher conducted a face-to-face interview to
one of the admin staffs of the firm and a written interview for the manager last
September, 2012 in the Balayong Bakery and an observation to the employees
performance inside the firm. All of gathered data were recorded to provide accuracy of
received data.
After gathering all the data needed for this study and making all the analysis of
the data, the researcher suggest that communication, motivation, punishment, and
stress and counseling greatly affects the performance and behavior of the employees
toward work and colleagues.
Due to these factors, the employees work harder and can overcome common
workplace challenges with ease that helps the organization reach its objectives and
improve operations overall.

Introduction

Organization is a complex system. It implies a formalized structure of various


roles or positions. It relates structuring and integrating activities with people working and
cooperating with one another to accomplish objectives.
Companies have always strived for success. Nowadays, they dont only focus on
the annual profit and other material motives; instead, they also focus on some aspects
or areas in the company in order for them to stay competitive in the strong global
competition in the market. This doesnt necessarily mean that entrepreneurs
underestimate the value of profit in the world of business but quality of the operations
has more important than before. In fact, they always crave to build a better quality work
of life. For them to achieve that high quality work of life, it must result in a more
productive work force.
Companies today are affected by complex of forces. These are the environment,
technology, structure and people (employees). Companies rely on employees to
produce and deliver high-quality products and services. Employees are the human
capital which contributes to the success and development of the company to a great
extent. They are not only seen in the company as factors of production but they started
to value them as the partners with whom long-term goals are achieved. Due to this,
application of organizational management is highly recommended. Organizational
management refers to the art of getting people together on a common platform to make
them work towards a common predefined goal. This also enables the optimum use of

resources through meticulous planning and control at the workplace. And most
importantly, this gives a sense of direction to the employees. The individuals are well
aware of their roles and responsibilities and know what they are supposed to do in the
organization.
Since people are the economic tools, this study concentrates on the behavior of
the employees in an organization more specifically in the Balayong Bakery and the
behavior of management with the employees.
The researcher purpose in conducting this study is to expend the knowledge
about what she learned from studying the subject Management 22- Human Behavior
within the Organization and to determine the effects of communication, motivation,
punishment and stress and counseling to the employees performance and behavior.

Methodology
Overview
This study was accomplished in order to comprehend identify the negative and
positive effects of motivation (incentives/recognition), punishment and stress and
counseling to the performance and behavior of the employees.
Through the help of the manager, administration staff and employees, needed
data was collected by having a face-to-face and written interview with the participants
and having an observation to the employees performance and behavior. There are set
of questions given to the manager and set of questions asked to the administration staff.
All of gathered data were recorded to provide accuracy of received data.
The researcher used the lecture in Management 22- Human Behavior within the
Organization and other books like Human Behavior within the Organization by the
researcher as reference and basis for analyzing the data.
Time and Place of Study
The said interview and observation for this study were performed in the month of
September 2012 at Balayong Bakery locate at Langkaan 1, Dasmarias City.

Participants
The participants of this research are the employees, manager and the
administration staff within the chosen firm.

Research Design
The research utilized descriptive research methods in conducting of the study.
Descriptive research is a method used to obtain information relating to the current
status of an issue or phenomenon to describe what exists within the variables or
conditions of the situation. The researcher made use of the gathered data through her
observation and interview from the people involved in conducting this study.
Qualitative research was also used in this particular study which helps in creating
a better understanding of complex processes and of the influence of individual
perspective in those processes.

Instruments
The instruments used in this study were set of written questions for the written
interview and a set of questions for the direct interview. The questionnaires for the
written interview contain statements that may describe the employees performance and
behavior inside the firm.

Scope and Limitations

The scopes of the study are the communication, motivation, punishment and
stress and counseling of the firm towards its employees and vice versa.
Since the time for performing this study is limited only few but relevant and
important information were gathered. The focus also of this study is the behavioral
management of the employees of Balayong Bakery.
About the Firm
Background
Balayong Bakery is a sole proprietorship owned by Mr. and Mrs. Marasigan who
came from Batangas. Due to the potential of Mrs. Marasigan in baking, they then
decided to put up a small bakery in Las Pias but the business wasnt successful.
Then they tried to find their fortune in Cavite, where they again decided to put up
a small business in San Agustin. But their determination didnt fail them because they
were able to acquire a property in Villa Catalinna in Dasmarias where their production
started. After couple of years, their business sprouted which caused them to have more
or less 20 branches today with 135 employees.

Theoretical Framework
Employees behaviors are influenced by different aspects. The most critical
internal force that influences employee behavior is the actions of colleagues.
Companies that can effectively build an internal culture that is based on mutual respect,
teamwork and support will notice increased productivity and a sharper focus on service
to customers. Another significant factor that can have both positive and disruptive
influences on employee behavior is the technology. While technology can often help
streamline processes and make work easier for employees, learning how to use new
technology while remaining productive can be stressful. Factor in the rapid advent of
technology, in general, and employers seem to be faced with an almost ongoing need
for new training, process improvement and documentation.
Communication
Communication is the transfer of information from one person to another person.
This must include both the transferee and the understanding of meaning and ideas. It
always involves at least two people- a sender and a receiver.
The communication function is the means by which organized activity is unified. It
is looked upon as the means by which social inputs are fed into the social system. It is

the means by which behavior is modified, change is effected, information is made


productive and organizational goals and objectives are realized.
Organizations cannot exist without communication. The primary purpose of
communication is to effect change- to initiate and influence action for the welfare of the
organization. Communication is very important for the internal and external functioning
of the organization because it integrates managerial functions. It helps accomplish all
the basic management functions so that organizations can achieve their goals and meet
their challenges. Effective communication tends to encourage better perforamance and
job satisfaction.
Communication is needed to organize human and other resources in the most
efficient and effective way; establish and disseminate the goals of the organization;
develop plans for their achievement; select, develop and appraise members of the
organization; lead direct, motivate and create a climate in which people want to
contribute and to control performance.
Motivation
A motive is an impulse that causes a person to act. It is set to meet a certain
goal. If you have a definite motive, there is a vigor in what you are doing because you
want to accomplish your goal.
Motivation is an internal process that makes a person move toward a goal. It is
something that innate the organism to an action or that sustains or gives direction to an
action. Motivation, like intelligence, cannot be directly observed. Instead, it can only be
inferred by noting a persons behavior.

People tend to develop certain motivational drives as a product of the cultural


environment in which they live. These drives affect the way people view their job and
their lives.
Motivation goes along in binding employees together. Appreciating employees for
their good work or lucrative incentive schemes go a long way in motivating the
employees and make them work for a longer span of time.
Incentive pay is a form of motivation. This refers to the compensation that awards
employees based on some aspect of job performance. There are many different types
of incentive pay. One of the most well-known is the commission, which awards
salespeople a percentage of the sales income they bring into the company; but
incentive programs also offer bonuses based on overall success or particular awards for
reaching goals or performing well in different areas. While many companies believe that
incentive pay is closely linked to employee performance, different incentives can have
different effects on workers.
Punishment
Punishment is

the authoritative imposition

of

something

negative

or

unpleasant on a person, animal, organization or entity in response to behavior deemed


unacceptable by an individual, group or other entity.
Discipline may be appropriate and necessary for some continuing or serious
performance problems. Discipline is often considered a form of "punishment," but that
need not be the case. It is a management action to enforce organizational standards.
While discipline can have negative consequences and must warn about possible future

consequences, it can be a powerful motivator for positive change. By approaching


discipline as a strategy of corrective instruction in which the supervisor and employee
respectfully work together to improve the employee's performance, discipline can
become a problem-solving process. Such an approach also allows for documenting how
the employee will be held accountable, and a supervisor's commitment to helping the
employee become successful.
Stress and Counseling
Job stress is a significant topic of interest for organizational researchers,
managers, and society as a whole. It is of great importance, since job stress is one of
the factors of influencing individual work performance.
Another substantial factor is the fact that stress causes a high cost on individual
health and well-being. Thus, the importance of stress is significant for managers to take
note of to be more aware of the costs associated with ignoring the issue of stress.
Stress occurs when there is perceived imbalance between pressure and coping
resources for a particular situation. It is then beneficial to understand the relationship
between pressure and performance since certain levels of stress enhance performance.
When there is an optimum level of pressure, managers can maintain it by:
constant watch over of stress levels as well as looking for signs of excessive stress,
make sure that employees have enough time for both breaks and relaxation, supervise
hours worked, and make sure that reasonable working hours are kept, hold regular
reviews, support employees, and give them acknowledgment for the work they have
done communicate on regular basis. If employees have reached excessive levels of

pressure, managers need to act fast before distress and exhaustion sets in. Steps must
be taken to ensure pressure and, in turn, stresses can be reduced by giving the current
work to somebody else, making sure that employees take the breaks they need and
give them time to charge their batteries, reviewing targets and closing dates and making
changes there if necessary, supporting employees to take steps to increase flexibility,
talking about a particular situation, recognizing the possible causes of excessive stress
and addressing them.
Counseling is a discussion of a problem that usually has emotional content with
an employee in order to help the employees cope with it better. This seeks to improve
employee mental health which will help them to feel comfortable about themselves, right
about other people, and able to meet the demands of life.

1. Being the manager, what are your criteria in hiring employees?
It depends on what position they are applying for. For sales personnel
and helpers, the minimum requirement is that they should have
finished their secondary education. For master bakers, they should
have a specific skill set needed and at least 2 years of experience.
2. What are the problems encountered in the business? with the employees?
How do you manage them?
Noncompliance to the existing standards and policies are the most
common problems encountered and we usually use the companys
policy manual to correct certain deviations, either objectively or
subjectively.
3. How do you communicate with other branches? with the employees?
Communication with the branches is normally coursed through the
manager. Feedbacks are usually coming from them at times with the
employees.
4. Do you provide opportunities for the employees to be involved in everyday
activity? How?
Yes, there are certainly task which are routinary and part of the task of
every employee.

5. How do you motivate your employees?

What is/are the effect(s) to the

employees performance?

Motivation comes in in different ways in our case. Its either monetary


through programs such as sports fest, bible studies, etc. Effects are
seen not only in their performance but also with their relationship to

their co-workers and families.


6. How do you evaluate the employees performance?
We use an assessment form or tool to evaluate employees
performance.
7. What are the incentives you give to your employees?
Incentives are in the form of salary raise, bonuses, gifts and
commendations.
8. What are your standards in giving incentives?
Performance with their task is the primary basis for giving incentives.
9. Do you give punishment to the employees? Specify (if there is/are) Why?
How does it affect the performance and behavior of the employees?
We dont give punishments, what we do give are corrective measures.
10. How do you achieve the firms goal(s)?
Achieving company goals comes from a collective effort by everyone,
not on a single strategy.

Discussion/Analysis

After all the data had been gathered and observation had been accomplished in
Balayong Bakery, this study found out that communication truly plays a big role in an
organization.
Through communication, relationships between staff members and between
levels of employees, both on a professional and social level are built which helps

employees prevent the feeling of isolation, help builds teamwork, and create a more
collegial atmosphere in the office. Then, employees are better able to trust one another
and work together more effectively. Moreover, it helps employees collaborate effectively,
which will make for a more-productive team overall. It also helps the organization to
communicate with other branches which help them to make the transactions easier.
Lastly, it reduces misunderstandings and cuts the costs associated with mistakes. It
ensures that everyone is on the same page and prevents problems down the road.
Also based on the data gathered, Balayong Bakery motivates employees in
different ways. First, once employee is employed, they require employees to attend
Bible studies and worship services every Sunday which aids the employees to develop
their spiritual life. Another form of motivation that the firm used to give is giving annual
recognition to the outstanding employees whether in cash or in kind incentives which
are given during the annual sports fest that they used to have. Lastly, the firm caters the
under graduate employees to their very own school paying nothing.
As another form of motivation, the firm gives incentives in the form of salary
raise, bonuses, gifts and commendations. The firms criteria in giving those kinds of
incentives are based on their performance with the tasks given to them.
Through those incentives or benefits that the firm offer which serve as a
motivation to them, employees are inspired and motivated to perform well for different
reasons. Since employees are being motivated well, they try to put efforts to produce
more, thus increasing their efficiency and as a result of this, general production and
productivity of the organization increases. The employees also remain loyal to the firm

since they have a feeling of participation in the organization and they become more
willing to work. Thus, bridges the gap between capacity to work and willingness to work.
It similarly ensures best and efficient utilization of all types of resources. Hence, people
should be motivated to carry out the plans, policies and programs laid down by the
organization. Furthermore, it aids employees to concentrate their efforts to achieve the
objectives of the organization and carry out plans in accordance with the policies and
programs laid down by the organization. It reduces labor problems like labor turnover,
absenteeism, indiscipline, grievances, because their real wages increase by the
motivational plans.
Therefore, employees with a high level of motivation typically work harder and
can overcome common workplace challenges with ease; this helps the organization
reach its objectives and improve operations overall.
Since employees are already being motivated, instances will always come that
employees need to undergo some disciplinary action due to their undesirable
performance or behavior.
The manager of the firm clarified that the management does not give
punishment; instead, they give corrective measures which was illustrated in the early
part of this study. Through the implementation of the said disciplinary action, it stops
undesirable employee behaviors such as tardiness, absenteeism, violation of the rules
or substandard work performance. Consequently, the worker sees a reason for
performing well.

As employees get troubled even with their personal problem, the firm
immediately takes an action by having a counseling to discuss the things that bother
them. Through this, the employees can be able to cope up with their problems which
lead them to be more cooperative, be more productive, and worry less about their
problems.

Conclusion

From this study, the researcher suggests that communication, motivation,


punishment, and stress and counseling greatly affect the performance and behavior of
the employees toward work and colleagues.
Due to these factors, the employees work harder and can overcome common
workplace challenges with ease that helps the organization reach its objectives and
improve operations overall. At the same time, the employees build a harmonious
relationship with their co-employees and even with their employer. Aside from this, the
organization can stay competitive in the market despite of the strong global competition.
