Cool or Cold at the Top?

Summary of the case:


After a two-month assignment in the Southern Philippines for the
companys cold storage, QA Manager Loren Domingo received a resignation
letter from Ms. Ethel Diaz, before calling Ethel to discuss about the
resignation, Loren invited Julius, OIC for lunch to further discuss about what
happened in the office while she was away and why Ethel wanted to leave.
Two years ago, Cool Glaizers Inc. has promoted Loren for QA manager
as she passed the qualification of being a good leader because of her
performance, together with her that was supposed to be in the place was
Julius, Agnes and Carlo.
Right after Loren where promoted she met her team and discuss their
mission as a team, then as their HR if she can find her an officer who will fill
the vacancy due to her promotion.
While Loren is away, her buddy Julius take over her position as IOC,
since he was the acting OIC, he was too busy to check on how Ethel was
going on unlike before that he assist Ethel all the things she needed to know,
because of this he thinks he is not doing his job well and he talk about it with
Loren over lunch and this lunch lasted for hours, they talk all the things that
had happen for the past two months when Loren is not around.
The day after Loren had lunch with Julius she talked to Ethel and ask
what happen and why she is resigning well in fact she is doing fine in the
company and she is a good asset but Ethel explained that she was no totally
handed and assist by Julius thats why she felt that shes not doing well
because she knows that she can learn lots of things than shes leaning now.

1. What are the key issues presented in the case?


The key issue in the case is the change of personnel in the team.
Ethel want to resign in her work because she thinks that she
cant do her job well.
2. What particular theories, concept, or local research findings might help
in understanding the issue/s?
The concept that can help to understand the issue is the
recruitment process which they use the Attraction-Seclection-
Attribution Framework (ASA), they attract workers to apply in
their company vacant position which supposed to be Julius.

3. As a manager, what could Loren have done better to prepare her team
for her absence?

If I were Loren I will delay my assignment for two or three days


so that I can prepare them on the things that they will do when
Im away, like I will instruct them step by step, and when the
times Im away I will still look after them by sending Email to my
buddy Julius to give me some update even hes not the one who
will send email.

4. If Loren wants to keep Ethel, what can be her next step?


I will talk to her if she can give the company another chance and
by this time I will a sure her that she will be supervised by me
and she will learn a lot and offer her another opportunity on the
company and I will tell her that she did a good job while Im away
and she can do more now that I am back.

Summary of the Case.


Mrs. Emy Rodriguez and her family own a small catering and canteen,
because of her fashion in cooking their business become successful, aside
from the fact that they serve good quality of food, it is also clean and safe.
As the operation goes on the newly elected CEO, called for a meeting
to discuss some problem that the companys facing, and there is a rumors
that there will be a big announcement to be announced it is the change in in
the structure of the organization since the company is growing and have
more franchise in other place, the management decided to spread their
manager in different place for better communication of their franchises. The
CEO ask his employees if there is any violent reaction about his announced,
one stood up and ask how about their family? because they all know that
when the chance in structure is finally applied to the company they are the
one who will be affected and their families. After the meeting one of the
manager handed his phone to talk to one of the manager who is not around
and told what theyve talked about the meeting.
Months after the application of the change in structure many manager
is resigning because they cant afford to be far from their families so the
company hired other manager who is willingly to fulfill the work that is left.
One of the newly hired managers is Tina Ocampo.
On her six months in the company she visited the main office to have
some reports when suddenly she a little conversation of her bosses talking
about that they still need to observe the new managers which include her,
after hearing that she ask her one co-worker who named is Debbie, about
the email they receive saying that there will be a seminar to be held and all
the employee is encouraging to come but Debbie is known as stubborn and
said that she will not come to the said event.

Another six months had past and Tina and already comfortable on her
job, and she heard that another event will be organized by the company, she
asked Pol Mariano, one of the managers about it and he said that his
activity is very fun and exciting and its true because this program is not
only for the employees but also for the families and they were payed for it.
While Tina is walking on the hallway she bumped with Debbie, and
Debbie bring her in an empty conference room and they had a little chat,
Debbie is saying good bye to Tina because she is resigning on her position
and reasons that she is not perfectly in her line the company and may be
that she is not in her comfort zone, they hugged each other and waved good
bye, and after that Tina whispered that she find her new home.

1. What are the key issues presented in the case?


The key issues presented in the case is that there will be a
relocation of managers since some of their franchises is rising
concern that they cant get enough communication on the main
office since that company is based on Cebu.
Some of the pioneer managers is resigning due to the change of
the organization, some reason is that they dont want to be away
from their family since they will assigned in different place.
Tina Ocampo, a new hired manager heard a short conversation
among his bosses that all the new managers should be under
observation by the management, and Tina think about it that
they dont have trust in them.

2. What particular theories, concept, or findings from the chapter helped


in understanding the issue/s?
Strong cultures were found to have a significant impact on
productivity. Study by Deal and Kemmedy.

3. How would you describe this companys organization culture? Can you
give any artifacts/practices that would support this?
It is family oriented business, they treat their employees as their
own family and they really care about their employees, example
of this is that they check their employees time by time if they
were doing fine and comfortable on what they are doing.

4. How did the company try to build and promulgate this kind of culture?
They organize some activities and program that will benefit not
only the company and the employees but also the society such
as seminars, tree planting, charity work, feeding people who
experience calamities and the like.
They promote good manners since the company is a family
oriented business.

5. What problem did they run into with the organization changes?

Their manager is resigning because of the relocation of their


office that is far away from their respective family.
The company started to grow, and some of their branch is away
from the main office so some of their franchises request to have
office in different location.
