I.

Executive Summary

Butch Seafood and Grilled Restaurant is a branch under Silver Peak Group

of Companies which caters and provides food and services located in Batangas City.

Built with the action by Mrs. Pauline Plata-Bondad since February 14, 1999, Butch is

known for their unique native foods and Filipino style of serving meals, in a presentable

and appealing way, continuously growing and prospering, It has paved the way for the

researchers to conduct an interview and observation regarding its operations, Based

on the facts gathered from the existing information, it revealed that there are some

problems encountered by the company that is needed to be resolved.

The first problem that the researchers perceived is that the restaurant has

only 40 employees which are mostly male employees considering that most of their

jobs offered were only for males, the researchers observed that there is stereotyping

in which they prioritized male than female. Second problem that the researchers

discovered is that top managers has gap in terms of communication and relation

between lower employees. Another issue was a case where some inventories and

fund have been deliberately lost or stolen. With this, the researchers created

alternative solutions with the aid of different theories – Theory of Change in Gender

Equality, Stakeholder’s Theory, Deontological Theory and Utilitarianism. As the

researchers evaluated the given problems experienced by Butch Restaurant, the

recommended solution was the use of High-Involvement Approach and specific plan

of actions to be conducted and be implemented to best resolve the given problems.

II. Introduction
Butch Seafood and Grilled Restaurant is a restaurant which mainly serves and

caters food that is ‘binalot sa dahon’. It is a branch under Silver Peak Group of

Companies which caters and provides food and services located in Batangas city. The

restaurant was named Butch because it’s emphasize the feeling of being strong or

“astig” that represents the character of a Batangueno. Butch is known for their unique

native foods and Filipino style of serving meals, in a presentable and appealing way.

The purpose of this native restaurant is to support the upper class to low class people.

The management and the workers used their extent and full capacity to be able to

deliver great quality service and great foods, and great atmosphere that will surely

loved by the masses. Butch Restaurant is built with the idea of the owner Mrs. Pauline

Plata. The restaurant was built and established since February 14, 1999 and still

growing and prospering. The first meal that they start to offer is the ‘Lutong Bahay’

and it is known and become popular for the costumer. The special tea of the Butch is

the ‘Binalot’ like Binalot na Sisig, Binalot na Beef steak and many more. Some

products of the restaurants include also grilled foods such as seafoods and barbeque.

It also offers variety of snacks such as burgers and pizzas.

Butch has started 10 employees and now they have 50 employees including

managers and low level employees. Butch aims to achieve their goal in a long-run of

the business. Butch sets their vision, “We will be the most admired restaurant group

known for high operating standards, empowering culture accountable members of the

team.”

Also, the team exert their full-extent effort to do their role and serve

everyone according to their established mission:

guest service, and restaurant cleanliness to ensure that all our guests will be

coming out smiling and planning for their next visit.

opportunities to learn, develop and grow. We award and reward performers and

ensure that the company will be a channel of blessings not only to them but to their

families as well.

To Our Shareholders. We will deliver sustainable results and ensure

transparency and accountability in all business decisions.

To Our Business Partners. We are far in our business dealings and we aim

for sustainable and mutually beneficial partnerships.

Butch employees should possess the following core values to comply to the

rules and regulations that is needed in the workplace.

Selflessness. We will think less of our selves so we can accept and view

situation from the perspective of other people to be able to give the support they

need.

Integrity. We are honest, fair and dependable at all times. We increase our

credibility by pursuing continuous improvement in both our behavior and

communication.

Loyalty. We are faithful to the company and its brand protectors and will

volunteer discretionary towards the achievement of organizational goal.

Versatility. We are adaptable and flexible brought by employees who are

multi-skilled and multi-talented. We can play different roles for different brands.
Excellence. We are analytical, innovative, detail and oriented. We will

consistently uphold the standards in our pursue of both personal and

organizational growth.

Respect. We honor the rights and beliefs of employee regardless of

position. We treat others highest degree of dignity, equality and trust.

Butch provide trainings, seminar and other activities for their employees to

improve and maintain the quality of their services. The restaurant is currently profitable

in terms of their business line having their edge which is their quality service.

III. Statement of the Problem

The success of any business is directly affected by the performance and behavior

of the employees within the company. Businesses that clearly understood the impact of

their employee's performance and behavior can effectively manage employee’s output

and productivity. The researchers conducted observation in the Butch restaurant and an

interview with one of its employees. Based on the facts gathered from the existing

information, it revealed that there are some problems encountered by the company that

is needed to be resolved.

The first issue found out by the researchers from the information given by the

manager, the restaurant has only 40 employees which are mostly male employees

considering that most of their jobs offered were only for males. The job positions they

considered manly were cook, servers, delivery staff, and utility personnel. Given these

facts, the researchers observed that there is stereotyping in which they prioritized male

than female. This results to a conclusion that the management disregard the competence,
ability and skill of the female employees taking away the opportunity to those female job

seekers.

Another problem that researchers discovered is that top managers has gap in terms

of communication and relation between lower employees. The poor communication leads

to many problems in the workplace like uncertainty and ineffective costumer interaction.

Managers are not properly conveying expectations and requirements and employees are

unable to carry out their work efficiently or effectively as a result employee limits a

company’s ability to optimize performance.

In relation with the aforementioned problem, another issue was a case where some

inventories and fund have been deliberately lost or stolen. Based on the statement given

by the interviewee the unethical act was made because of the employee’s personal

interest.

IV. Cause of the Problem

Butch restaurant having its dominant male employees than female out of 40

workers in the organization. Since they offer food products and services to its customers

such as food preparation, guest service and restaurant cleanliness, the management had

the perception that despite a woman’s competence the needs of their job and progress

further within an organization, woman are often disregarded when considered against the

man especially when it comes to manly positions.

Given that there is a gap between the relation of the managers and its employees,

only managers have direct contact to top management where lower level management

has no contact based on the fact acquired from the m


Aside from the given causes of issues of the business organization, the researchers

found out that the reason of unethical practice done by one of the employees corresponds

to Ayn Rand’s Theory of Egoism which gives people permission to consider only what

benefits their personal needs. This theory can create a hotbed of contempt in the

workplace due to its lack of social responsibility-being aware of the impact your actions

have upon the workplace as a whole.

V. Decision Criteria and Alternative Solution

After evaluating and analyzing the existing problems and issues of Butch Restaurant

some decision criteria were considered by the application of the different theories that

supports possible alternative solutions recommended by the researchers.

 Theory of Change in Gender Equality. This theory articulates a vision for

gender equality achieving empowerment and securing women’s right. It

provides pathways to bringing about change including guiding principles and

key interventions. This is positioned within a wider context in which an

individual in organizations are working to advance gender equality and women

empowerment.

The theory itself is applicable to the first issue which is gender stereotyping

existing in the company where opportunities are given more to male employees

compared to the female job seekers. With this, it can guide the Butch Restaurant

in the development of their own intervention, creating a more equitable and non-

discriminatory structures and a more balance gender power relations. They may
integrate gender analysis and opportunity to ensure the gender transformative

approach in all development implementation.

As an example, Mang Inasal Restaurant gives equal opportunity to both

male and female employees disregarding their gender and rely on the skills and

capabilities required.

 Stakeholder theory. This principle seeks to ensure that all interest related to the

firm are given a voice, especially in decisions that have potentially injurious

effects on those that have a stake in the firm.

This was the theory neglected that should be complied by the management

which leads to the researchers to come up with the problem of gap in the

communication of top management and lower management.

 Deontological Theory. It states that people should adhere to the obligations and

duties. It also means that a person will follow his or her obligations to another

individual or society because upholding one’s duty is what is considered

ethically correct.

 Utilitarianism. Utilitarian ethical theories are based on one’s ability to predict

the consequences of an action.

These theories are applicable to resolve the case of the dishonesty of the

employee during his work hours. With deontological theory, considering what is

ethically correct is uphold in every duty of the employees and contemplating what

is the right thing to do. At the same time, utilitarian theory should be considered by
the employees for them to weigh the consequences of every action that they will

take.

These theories can be used by the management as a guide to resolve the

existing problem of the organization.

VI. Recommendation and Solution

After cautious considerations, the researchers concluded that the High-

Involvement Management Approach would be beneficial for the organization to

recognize all the aspect of the management of the Butch restaurant. This approach

includes carefully selecting and training associates in giving them significant decision

making power, information and incentive compensation that will increase the likelihood

and willingness of the employee to work hard and to serve the organization’s best

interest for the sustainable long-term growth of the business.

Also the researchers recommended that the following solutions should be

implemented to resolve the problems discovered in Butch restaurant.

 Butch restaurant may acquire or hire equal number of male and

female employees. The job offering should be open for all job

seekers regardless of their gender.

 Butch restaurant top management should allow the lower level

management to take part in organizational meetings. They may also

give them autonomy on small scale decision making.


 Butch restaurant should give an employee counselling to monitor

and supervise the day-to-day activities of the workers to improve its

employee’s engagement and work satisfaction
