Telenor Pakistan is a wholly-owned subsidiary of Telenor. On 14 April 2004, Telenor was awarded a GSM license to build and operate a mobile network in Pakistan. On 15 March 2005, a full multimedia platform for commercial mobile services was launched under the name of Telenor Pakistan. As at 30 September 2009, Telenor Pakistan had 21.7 million mobile subscriptions. As at 30 September 2009 the mobile penetration and number of inhabitants in Pakistan were 58% and 167 million, respectively according to official estimates.

Network and licenses


Telenor Pakistan currently holds a nationwide GSM 900 MHz/1800 MHz license (excluding Azad Jammu and Kashmir (AJK) and the Northern Areas). This license was awarded in April 2004 for USD 291 million. In June 2006, Telenor Pakistan was awarded a GSM 900 MHz /1800 MHz license to build and operate a mobile network in AJK and the Northern Areas for USD 10

million. Both licenses are valid for a 15 year period.

Telenor Pakistan met its rollout obligations under both licenses during January 2007 and in March 2007, respectively. In addition to the two GSM licenses, Telenor Pakistan holds a Long Distance and International license through which it is providing nationwide and international call services. The license expires in 2024.

Since its inception, Telenor Pakistan has rolled out its GSM network at a steady pace and has become one of the fastest growing mobile networks in Pakistan based on its coverage and capacity. The network currently being rolled out is GPRS and EDGE enabled. As at 30 September 2009, Telenor Pakistans EDGE coverage is the most extensive in Pakistan.

Now Telenor is considered to be one of the best telecommunication service providers in Pakistan. In ranking it is now second largest telecommunication services provider in Pakistan after Mobilink. In span of just 4.5 years, it has gained many customers and has created a high goodwill. Two major products launched by Telenor are prepaid connections and post-paid connections. Its main headquarter is in Islamabad that controls working activities of all franchises and call centers through out the country. Its second main head quarter is in Lahore. Telenor companys franchises are being established in almost every big or small city of Pakistan. Its networking system is considered to be best among some other telecommunication service providers. Telenor has been a pioneer in the development of modern telecommunications. Based on experience from a demanding domestic market, Telenor has developed advanced solutions in satellite and mobile communications and taken these to an international market.

Telenor has acquired the license for providing GSM services in Pakistan in April 2004 and launched its services commercially in Islamabad, Rawalpindi and Karachi on 15 March 2005 and on 23 March 2005, Telenor started its services in Lahore, Faisalabad and Hyderabad. Telenor has its corporate head quarters in Islamabad with regional offices in Karachi and Lahore. On January 28, 2005 Telenor established its first call center in Lahore. Telenor is the second largest network of Pakistan after Mobilink. Official opening of Islamabad head quarter was held in Islamabad with Ex-president of Pakistan General Pervaiz Musharraf as the guest of Honor and a Telenor delegation S headed by CEO Telenor Mr. Jon Fredrick Backsaws along with CEO Telenor Pakistan Mr. Tore Johnson also joined inauguration. Call for inauguration was made by Ex-President Pervaiz Musharraf to the Prime Minister of Norway. Now CEO of Telenor Pakistan is Mr. John Eddy Abdullah

In terms of Health, Safety and Environment (HSE), their objective is to improve working conditions and environmental management by having clearly defined standards across the operating company and supply chain.

Internal environment of any organization contains a potent force which is termed as organizational culture. It is basically the set of underlying values and norms shared by the members of the organization that form the foundation of the management system. It is also referred to as corporate structure. Thus organizational culture is the values and norms shared by the members of an organization. The shared values of organizational culture call attention to what is important and shape the patterns of behavior that become norms of that organization that act like guide and explain what and how things are to be done in particular organization. In Telenor Company, there is a strong culture where key values are given importance and due to organic structure of Telenor Pakistan, it promotes cultural values that result in integration and coordination.

TELENOR PROMOTES EFFICIENCY AND INNOVATION

In this company, employees are encouraged to bring new ideas and are also allowed to take part in decision making. Innovation and novelty, mainly in the areas of business processes, customer Satisfaction and goal setting, is highly encouraged at Telenor. Employees are also motivated to come up with innovative ideas and to convey them to the upper management. If the ideas are feasible enough to be implemented then they are applied to respective areas and the employees are duly rewarded for their contributions.

For example the sales personnel have a greater interaction with customers and knowledge of their needs. They can convey this information to the management who can use it to design better consumer packages. Thus, such flexible but strong organic culture is most suitable for the employees working in Telenor Pakistan and on the other hand company ensures that all the targets are met. Employees are not bound to follow a dress code unless they are to attend a formal meeting. This culture has been set by the CEO himself and the new employees coming into the organization have no difficulties in adjusting into it.

SOURCES OF ORGANIZATIONAL CULTURE


The distinguished culture is determined by the vision and values communicated throughout the structure and amongst people. Their vision underlines customer focus while values describe the behaviors necessary to realize that vision. PEOPLE

Telenor Pakistan consists of energetic, youthful and dedicated employees aged 27 to 28 on average. An appropriate match is required between the culture and employees at recruitment and hiring. If People Excellence (Human Resource Department) feels that a person will not be able to adjust into the organizations environment, even if he/she is performing functionally well, the person is rejected. The dynamic group of people, sharing similar mind-sets, love being with each other and meet on other occasions if unable to meet during work-hours. They even stay back late, employees can be seen roaming around till 9 at night. Primarily the culture comes from the top management.

CEO of Telenor Pakistan is humble and cooperative. The employees get the message that if the top management is so accommodating then the employees should behave similarly. What is important to the CEO becomes important for employees to identify completely with the organization. There are four foreigners in the top management but this does not create communication barriers. They are extra humble to others while individuals of a local origin are extra sensitive to them so no one feels alienated. The values of humbleness and free interaction in putting forth ideas lead to a harmonious culture and efficient communication.

The management is easily accessible to discuss various issues. It is difficult to distinguish between them as the culture is so homogeneous that it keeps every one at par with others in short no formal protocol is given. ORGANIZATIONAL ETHICS

While making any decision, Telenor Pakistan has been ethically conscious. Since Telenor (the parent company) has is origins in Norway, a society with a soft-oriented and feminine culture, Telenor Pakistan acknowledges its moral and ethical duty towards its stakeholders and society. Telenor Pakistan does not resort to bribery or illegal offers to accept any decision; values does not be compromised to get licensed. If the organization believes it is not ethically right, it never takes that decision. In most of advertisements they project themselves as the care taker of the values of Pakistani people, so they claim to cherish the core cultural norms and values of the Pakistani people. When the cartoon controversy arose, Telenor condemned such actions mocking religious beliefs and portrayed this on their building.

At Telenor, People Excellence reinforces the culture through the concept of a LEGEND for individuals who have performed outstandingly. These become role models for other people and their examples are quoted on various occasions (forum or ceremonies), so every employee is

The new recruits are given orientation sessions where they are made to familiarize with the values and norms of the organization and how they can contribute to the organization even better. They are also provided with a Joining Book that comprises of the code of conduct and complete structure of policies and values.

Managements of all types of organization always consider the importance of its environment whether its internal or external so that they can be able to react to potential threats, recognize the opportunities and also plan for the future. If they ignore their environment, they run the risk of failing to achieve their goals. Infact organizational environment helps in achievement of organizational goals because it consists of all the forces that influences over any organization. PHYSICAL SETUP
The environment is extremely robust and has a pattern to it. It truly strengthens the working charisma of people at Telenor The first thing that is noticed upon setting foot on any floor of the building is the open seating culture, meaning that no offices, cubicles or cabins. The seats are not fixed! You can actually be sitting on first floor one day and the top floor on the next, without having the slightest of difficulties. The company facilitates its employees with a wireless network that also works in the buildings surroundings. The board rooms are nicely equipped with latest tech gadgets, including audio and video teleconferencing solutions and a self service tea/coffee-station. Each floor has a shared printer room. One only needs to give a print command on their laptops and then walk over to the printer room to collect their printouts that applies for the CEO too. Print outs/Paper is only allowed in extremely unavoidable situations. Employees are encouraged to print on both sides of the sheet, to avoid wastage. There are no office/tea boys to serve you on your seats. Employees are encouraged to fetch their own tea/coffee or water. Even the CEO makes his own coffee. Everyone seemed friendly, cheerful, bright and most importantly focused on work. The general atmosphere was one of corporation, with people helping each other out, creating an air of enthusiasm that could actually be felt. A mosque is also available as a separate facility for both men and women

EMPLOYEE MOTIVATION
Underperforming managers are encouraged through coaching and counseling by their respective directors or the director of People Excellence. The turnover is not high as compared to that of the industry. There is no defined employee exchange program. Employees performing exceptionally well are taken up to work in the Telenor Group. Relocations are common in the organization: employees are transferred from People Excellence to Finance or from Procurement to Customer Relations. Investment per employee is placed at the higher end of the industry. Motivation by Money: Telenor Pakistan believes that money is one of the most important factor in motivating there employees. They have a proper system to motivate there staff by money. Categories: They have made 3 categories. Category A, Category B and Category C The employee falling in the category A will be given a bonus of 5000 plus his or her Salary The employ falling in the category B will be a bonus of 3000 plus his or her salary. And In the category C 2000 plus salary The method of selecting an employ that is which category he falls is set by Telenor Management And for this purpose they have full time working monitoring teams.

DIVERSITY
Telenor Pakistan is keen to promote diversity and has achieved good results in this area. Telenor has developed requirements for diversity in both recruitment and management development programs. There is an appropriate blend of less seasoned and experienced employees. No quota has been assigned; the best-fit candidate (according to the job requirements) is employed. At the office level or call centers, even fresh graduates are apt But the director level requires a masters degree and preferably some work experience. Telenor Pakistan has a large proportion of females who are recruited for internal leadership development programs and executive positions on the basis of past performance. The organization is working on Day Care Centers to help female employees manage their responsibilities after settling down. Relocation issues are dealt cooperatively when female

individuals move out of the city after marriage and wish to continue working. They are relocated and facilitated in the new city.

In External environment, Telenor considers its relations with CUSTOMERS, SUPPLIERS and COMPETITORS CUSTOMERS: Telenor Pakistan considers the needs of customers and always tries to fulfill needs and demands of them. Customers of Telenor met with insight, respect and understanding. It always tries to fulfill the needs of the customer in the best possible manner, within the guidelines for Corporate Responsibility that apply to the business. Customer's personal information is protected in accordance with the relevant laws on protection of personal data. SUPPLIERS: In Telenor Pakistan Suppliers are treated impartially and justly. COMPETITORS: Telenor Pakistan's competitiveness in the market is based on good products and services at the right price.

As at May 2009, Telenor Pakistan had a market share of approximately 22%. In addition to Telenor Pakistan, there are four other mobile operators in Pakistan: Mobilink, Ufone, Telenor, Zong (formerly Paktel). Based on PTA, numbers as at 30 September 2009, Mobilink was the largest mobile operator in Pakistan with a market share of approximately 31%, Ufone had a market share of approximately 21%, Telenor had a market share of approximately 19%, and Zong had a market share of approximately 7%

Organizational structure means the formal arrangement of jobs or work to be done within an organization and in which all jobs are coordinated with one another. Organizational Structure describes the organizations formal framework or system of communication and authority. In other words, the organization structure sets forth each principal, management position and helps to define authority, responsibility and accountability. An organization chart is essential to the development of a cost system and cost reports which indicate the responsibilities of individuals for implementing management plans. In order to design any organizational structure, a process is required known as organizational Design. Organizational design is thus a process of developing and implementing an appropriate organization structure. This process involves an ongoing series of decisions about combination and application of structural elements that are used to form organizational structure. In the course of its life, an organizational structure rarely remains constant and thus it can be changed number of times, as its managers continually make decisions about structural elements in an effort to improve performance and to achieve organizational goals.

INCREASE IN SUBSCRIBERS
A two-fold surge in subscriber numbers in fewer than two years prompted Telenor Telecom to review its technology infrastructure. The company had been running business-critical applications on a two-node server cluster but found that this configuration was insufficient to support the increase in processing loads. It also wanted to ease the database administration task.

In August 2009, Telenor Telecom migrated to a three-node server cluster based on Oracle Database 10g with Real Application Clusters. The configuration has improved system availability, provided better fault tolerance, and can be easily scaled to support business growth. The management task has also eased with the adoption of Oracle Database options such as Oracle Enterprise Manager Grid Control, Oracle Partitioning, and Oracle Automatic Storage Management.

In addition, Telenor Telecom has implemented Oracle databases at the backend of its data warehouse. The Oracle solution enabled the company to use partitioning, data caching, and other optimization tools to maximize performance.

The companys front-end applications include a CRM system used by its business center and franchises, while the back-end comprises 24-hour systems that process call records. The Oracle solution enables Telenor Telecom to distribute the workload evenly.

The use of Oracle database options such as Oracle Enterprise Manager, Oracle Partitioning, and to a lesser extent, Oracle Automatic Storage Management has eased the database administrative task for Telenor Telecom.

ORACLE ENTERPRISE MANAGER GRID CONTROL SYSTEM:


With 20 Oracle databases spread across two data centers, managing this infrastructure with limited resources had been difficult for IT staff. Now with Oracle Enterprise Manager Grid Control, Telenor Telecom can manage the entire environment from a single console. AUTOMATIC STORAGE MANAGEMENT SYSTEM:

Telenor Telecom is also taking advantage of Oracle Partitioning to split its databases into more manageable chunks. The company has 11TB of data on the three-node database cluster and undertakes daily partitioning. This not only improved manageability and increased availability; it also enabled Telenor Telecom to undertake reporting on defined parameters, for example: a specific time frame and date. Partitioning also helps with data retention and removal. They keep six months worth of data online and once this deadline is reached, we can easily remove the data because it is kept in discrete partitions. Telenor Telecom is using Oracle Automatic Storage Management to manage the database, which ran critical customer interaction applications that had to operate in near real time. In terms of administration and manageability, Oracle Automatic Storage Management provided good response times because of the softwares load balancing features, It also completed the job with minimal or no intervention from the IT team.

TELENORS BACKEND DRIVES FOR DATA SECURITY:

Telenor Telecom has a SAS data warehouse that was based on a flat-file system, this limited architecture did not offer the flexibility to optimize the databases to improve performance. Then Telenor decided to replace the flat file system with Oracle databases, which has allowed us to achieve better performance and ease the administration load, With Oracle, Telenor can utilize partitioning and data caching, and enhance security. The flat file system also limited opportunities to run financial, marketing, and other management reports, which consequently affected our reporting timelines. Oracle enables us to optimize database performance to an acceptable level, so that we can generate reports much faster, along with enhanced data security.

BILL PRINT SOLUTION SYSTEM OF TELENOR:


The volume of bills generated and processed by Telenor has increased significantly over the past year and this increase was expected to continue. Most of their clients get detailed bills which can be as many as eight sheets and currently the company is successfully managing 400,000 bills per month. This production is divided into four cycles and each cycle of 100,000 bills is processed within 24 hours. This system gives services:
